443:  From Top Gun to Top Leader, How Radical Accountability Builds High-Performing Teams with Dave Rosenberg

This week’s Misfit Entrepreneur is Dave Rosenberg.  If you have ever wanted know what it means to be radically accountable, Dave is the guy to learn from.  He is a former F-14 naval officer (think Top Gun) who founded Locked On Leadership, a premier leadership development firm who has worked with well over 100 organizations helping them to learn what it means to lead and build high performing teams.  If that is not enough, he is also a multiple black belt across several martial art disciplines.

One thing that really cause my attention was that during his time in the military, Dave had a lot of leadership roles, but in one role he spent over 100 days leading a team of sailors during preparations for Desert Storm. As he says, “That was one of the most intense leadership experiences of my life. Morale was a constant challenge, and I quickly learned that motivation wears off, but inspiration lasts. The right words at the right time made all the difference in keeping my team focused, engaged, and mission-ready.”

It was this quote that really peaked my interest to have him on the show.

Dave  journey to becoming a leading authority on radical accountability and leadership development started in an unexpected place—college. He openly admits that his freshman year was the best three years of his life because he lacked direction. He initially pursued engineering simply because he was good at math but had no passion for it.

As graduation neared, he had a conversation with a friend about his lifelong dream of becoming an astronaut. His friend suggested joining the Navy and pursuing Naval Aviation, specifically as a Naval Flight Officer (NFO), which did not require perfect eyesight. Dave applied, was accepted, and trained to fly in the F-14 Tomcat, the same aircraft featured in Top Gun.

His leadership skills were tested during Desert Shield, where he led a team of sailors through a grueling 111-day deployment, keeping morale high and ensuring mission readiness. The experience taught him that motivation wears off, but inspiration lasts—a lesson that shaped his leadership philosophy.

After leaving the Navy, he moved into sales and operations leadership. In every company he worked for, he found a common problem: a lack of structured leadership training and accountability systems. So, he started creating manuals and processes to guide teams and drive success. This practice led him to found Locked On Leadership, where he now helps organizations instill a culture of radical accountability.

What is Radical Accountability? How Does It Differ from Traditional Accountability?
  • Most people think accountability is about holding people responsible when things go wrong.
  • True accountability is the ability to account for yourself—to break down exactly what actions were taken that led to a result.
  • Radical accountability is a culture where everyone follows processes and can account for their actions—good or bad.
  • It’s not about blame—it’s about ownership and continuous improvement.

What is the Most Common Accountability Problem in Business Today? How Do You Fix It?Dave highlights that most businesses struggle with at least one of these three core accountability elements:
  • 1. Mechanics (Processes & Procedures)
    • A business must have clear, documented systems that outline how tasks should be done.
    • Without a defined process, employees will improvise, leading to inconsistency and inefficiency.
    • Example: At his moving company, they implemented a 360-degree furniture wrapping process to prevent damage—an approach experienced movers resisted at first, but ultimately led to fewer customer complaints and higher quality service.
    • Businesses must train employees on processes and set performance metrics to ensure quality.
  • 2. Mindset (Purpose & Impact)
    • Employees must understand why the company exists and how their role contributes to its purpose.
    • A lack of purpose results in a disengaged workforce that just goes through the motions.
    • Example: In Dave’s IT consulting work, he saw business owners stuck at the same revenue level for years because they lacked a leadership mindset.
    • Solution: Leaders must consistently reinforce the company’s mission and show how every task contributes to something greater.
  • 3. Modeling (Leadership by Example)
    • Leaders must embody the accountability they expect from their teams.
    • If leaders fail to hold people accountable, they are signaling that they don’t believe their employees are capable.
    • Example: At Alcoa, a CEO implemented a rule that all safety incidents must be reported directly to him within 24 hours. When a plant manager failed to do so, he was fired—instantly shifting the company culture to take safety seriously.

How Do You Introduce Radical Accountability Without Causing a Mutiny?
  • Own past mistakes – Acknowledge that leadership failed to enforce accountability before.
  • Explain why change is necessary – Show how lack of accountability has hurt the team and limited growth opportunities.
  • Set expectations clearly – Establish a grace period for adjusting to new standards before enforcing consequences.
  • Follow through on accountability – There will come a moment when leadership must make an example to prove they are serious about accountability.
  • Involve employees in the process – People support what they help create. Engaging employees in defining accountability standards makes enforcement easier.

What is the Biggest Lie Leaders Tell Themselves About Accountability?
  • Many leaders believe they are "showing grace" when they let poor performance slide.
  • Truth: When you fail to hold someone accountable, you are signaling that they are incapable.
  • Leaders must balance support with high standards. It’s unfair to high performers when underperformers aren’t held to the same level.
  • Toxic employees who produce results but hurt company culture are a major issue—leaders must take action before the damage spreads.

What Are the Most Important Lessons from the Military That Helped You as an Entrepreneur?
  • Accountability Under Pressure
    • Desert Shield: 19-year-old sailors handled life-or-death flight deck operations with extreme precision because they knew lives were at stake.
    • When people truly understand the impact of their work, they rise to the occasion.
  • Leading from the Front
    • Leaders don’t have to do every job—but they must understand and appreciate the work their employees do.
    • Example: Dave spent time on the flight deck with his team to understand their challenges firsthand.

What Have You Learned About Mental Resilience from Martial Arts?
  • Achieving a black belt is more about mental toughness than physical skill.
  • The real test comes when you are physically exhausted, but still have to push through.
  • Resilience is about overriding your mind’s perceived limits.
  • Lesson: Pain is just weakness leaving the body. The body has more in the tank than we think.
